Ask a few hiring managers how long it takes to fill an IT role and most of them will say the same thing: it depends. And they have a point. It really does depend on the level, the stack, and how you’re finding people. The problem is that “it depends” doesn’t help much when you’re trying to plan a quarter or explain a timeline to your CFO.

So we looked at the actual data. We took hiring figures from across the Belarusian IT market and broke them down by seniority, by tech stack, and by where the candidate came from. What you get below is a set of benchmarks you can hold your own process up against. Find the row that matches the role you’re hiring for, compare it to your own numbers, and you’ll have a decent sense of whether you’re keeping pace with the market or falling behind it.

One caveat first. The Belarusian IT market has shifted a lot over the past few years. People have relocated, teams have been reshuffled, and demand has moved around between stacks. The figures here describe the market as it looks now, not how it looked in 2019. That matters if your hiring plan is still running on older assumptions. What “time-to-hire” actually measures

People sometimes use the terms “time-to-hire” and “time-to-fill” interchangeably. They are not, and the difference between them becomes significant once you begin reading benchmarks.

Time-to-hire is the count from a candidate landing in your pipeline to the day they sign. It’s really a measure of your process: how fast you can get someone from a first conversation to a yes.

That’s different from time-to-fill, which starts the clock earlier, when the role is first approved, and includes all the days a vacancy sits open before anyone even applies. Time-to-fill is a better indicator of market demand and sourcing efficiency. We’re focusing on time-to-hire because it’s the aspect over which you have the most control.

A note on the method. 

Day 0 is the first real contact between candidate and employer (an application, or the first reply to a sourcing message). We stop counting at a signed offer, not the first day on the job. All figures are medians rather than averages, since a single hire that dragged on for three months can badly skew an average. Where we didn’t have enough data for a segment to trust the number, we’ve flagged it instead of guessing.

The overall number

Taking all IT roles together, the median time-to-hire in Belarus is around 38 days, with most hires closing somewhere between 28 and 52 days.

On its own that number isn’t very useful, which is the whole problem with averages. Hiring a junior QA and hiring a senior DevOps engineer are barely the same activity, and lumping them into one figure will throw off any planning you try to do with it. So the rest of this article pulls it apart.

The most consistent pattern in the data is that senior roles take longer, and the jump gets bigger the further up you go.

Junior roles fill quickly because there are a lot of applicants, so the real work is screening the volume rather than finding people in the first place. Middle is where most teams spend their time and it’s a comfortable spot: you have enough candidates to be selective, but not so many that you can afford to sit on a decision.

Higher up, things get harder. Senior applicants are typically already working and often interviewing with multiple companies, thus a delayed or silent procedure allows a competitor to move in. Lead and Architect roles are harder still. There are more people involved in the decision, more interview stages, and a much smaller group of candidates who actually fit. By tech stack

Some skills are scarcer than others, and the market charges for that scarcity in time. Here’s how the more common stacks in Belarus line up, from quickest to slowest to fill.

QA and frontend roles tend to move fastest. The pools are broad and candidates are used to a quick process. The slow end is DevOps and Data/ML, where demand simply outstrips the number of available people and every strong candidate is juggling several conversations at once. If you’re hiring in either of those, a timeline north of 50 days usually isn’t a sign your process is broken. It’s just the market, and you’re better off planning around it than fighting it.

There’s a common mistake worth naming here. When a stack is scarce, it’s tempting to take your time and be extra careful, but that’s backwards. Referrals are both the fastest channel and one of the highest-converting. A referred candidate turns up already vetted and already sold on the company, which saves time at the screening stage and again at the offer stage. The catch is that you can’t turn referrals on when you need them. Twelve open roles this quarter aren’t going to be filled by referrals alone.

Job boards and inbound applications give you far more reach, but they slow things down. There are more people to screen and a broader range of fit, so reaching takes some time. Agencies and direct sourcing fall somewhere in the center, offering fair speed with high acceptance rates because the shortlist has already been screened before it reaches your desk. For most teams a mix works best: referrals when you can get them, boards for reach, and sourcing for the roles that are genuinely hard to fill. 

What speeds hiring up, and what slows it down

The benchmarks tell you where you stand. This part is about how to move. Looking across the data, the same few things tend to separate the fast teams from the slow ones, and almost none of them come down to money.

What slows you down

  • Too many interview rounds. Each stage adds days and more scheduling headaches. By the fifth round, good candidates start drifting away.
  • Slow feedback between stages. The gap between a great interview and hearing about next steps is where people are lost. A few days of silence reads as a lack of interest.
  • Oversized test tasks. A take-home that swallows a whole weekend puts candidates off, especially senior ones who don’t feel they need to prove anything to you.
  • Slow offer decisions. Once you know you want someone, every day before the offer goes out is a day someone else can get there first.

What speeds you up

  • Lock the interview stages before you post the role. Two rounds, three, whatever it is — decide, and then don’t bolt on a fourth halfway through because someone got nervous. Adding rounds mid-process is how you lose people.
  • Reply fast, even when it’s not good news. Getting back to a candidate within a day costs you nothing and does more for how you’re perceived than most of your careers-page copy.
  • Put one person in charge of saying yes. Offers die in committee. If three people have to agree and none of them owns the decision, you’ll feel it in the timeline.

How to benchmark your own hiring

  1. Pick one type of role. Don’t average across everything. Choose a specific level and stack, say Senior Java, so you’re comparing like with like.
  2. Work out your real time-to-hire. Count the calendar days from first candidate contact to signed offer across your last few hires in that category.
  3. Line it up against the benchmark. Find the matching row above and see whether you’re inside the typical range, ahead of it, or behind.
  4. Find your slowest stage. Divide the total between sourcing, screening, interviews, and offers. One of them is nearly always eating, and that is what needs to be addressed.
